TRANSFORMASI WELL-BEING SEBAGAI KATALIS INOVASI TERHADAP ADAPTIVE PERFORMANCE PEGAWAI

Perubahan paradigma manajemen sumber daya manusia menekankan pergeseran dari orientasi produktivitas semata menuju keberlanjutan dan inovasi, seiring meningkatnya tuntutan lingkungan bisnis yang dinamis. Transformasi sistem well-being dianggap sebagai strategi yang tidak hanya meningkatkan kesejahteraan pegawai, tetapi juga mendorong perilaku inovatif yang mendukung adaptive performance organisasi. Penelitian ini bertujuan menganalisis peran Innovative Work Behavior (IWB) sebagai mediator dalam pengaruh Perceived organization dan Self-leadership terhadap adaptive performance pegawai. Metode penelitian menggunakan pendekatan kuantitatif dengan survei melalui kuesioner yang disebarkan kepada pegawai sektor formal. Analisis data dilakukan menggunakan Structural Equation Modeling (SEM) berbasis Partial Least Squares (PLS) untuk menilai pengaruh langsung dan mediasi antarvariabel. Hasil penelitian menunjukkan bahwa transformasi well-being yang terintegrasi secara strategis memiliki pengaruh positif terhadap perilaku inovatif, yang berperan sebagai mediator utama dalam memperkuat pengaruh self-leadership dan persepsi pegawai terhadap organisasi terhadap adaptive performance. Temuan ini menegaskan bahwa well-being tidak sekadar dukungan psikologis, tetapi juga instrumen transformasional yang membentuk budaya inovasi dan meningkatkan ketahanan organisasi. Secara teoretis, penelitian ini memperluas konsep sustainable human resource management, sedangkan secara praktis memberikan arahan kebijakan bagi organisasi dalam membangun sistem manajemen yang humanis, adaptif, inovatif, dan berdaya saing berkelanjutan.
